So Hard To Resist

Earlier this week we had occasion to experience a surprise fire drill in my office building. Well, mostly a surprise. For the people working away in their cubicle farm, they noticed the designated safety prevention people suiting up in orange vest and hard hat and figured things out pretty quickly. I was in a meeting and had no such tip off.

When the alarm went off, like good little children, we rose from our seats and milled around, lost. A safety coordinator pointed at me and told me to go through the emergency exit right there in the conference room.

Okey dokey, I hit the safety bar on the door and “weeoooo weeoooo weeooo” a second alarm sounded loudly, sharper than the already blaring fire alarm.

I have to say, that was kind of fun. A little bit of a rush. To be able to actually open the emergency, don’t go through it or an alarm will sound door was awesome!

While milling around outside at our designated checkpoint, I was chatting with one of my coworkers about the happy adrenaline run I had from setting off an alarm.

He said, “You must be the kind of person who wants to pull a fire alarm.”

“Well. Yeah.” was my reply. “But not just any fire alarm, one of those alarms they have in our really old buildings. The ones with the little pane of glass and a tiny hammer? Yeah, I can hardly walk by one of those without wanting to smash that little glass window.

And so, dear reader, to make my point, I snapped a photo of the kind of ancient fire alarm I’m talking about. These things are peppered throughout a building that dates back to the 1940’s, and my fingers itch every time I walk by.

If weren’t for that whole being against the law thing…

The Bell Curve Beat Down

Me and the bell curve are going to tussle today. We are going to mix it up real good and you can bet’cher sweet ass it’s gong to be significant…statistically significant.


It’s that time of year again. The part of the annual work cycle that makes managers everywhere cry, cringe and procrastinate.

Yes, it’s performance review season. We are game ON.

I have been a manager for over a decade and I have written lots of these bad boys, but they never get any easier.

This year at the new company I have found an HR process that is the most confusing of any I’ve ever known. And that’s saying something.

First, they make us use an archaic file sharing system. The damn thing is so old the original software publisher doesn’t even support it anymore. Hell, they won’t even admit they ever owned it, it’s so clumsy.

Then there are the confusing and overblown review forms to be filled out. It takes about two hours per performance review to fill out every section in the twelve page document and do a decent job of providing good constructive feedback.

Then there are four levels of review. This goes all the way up to C-level people who, I kid you not, read every single review. (downsides of working for a small company, I suppose)

Then the obtuse guidance from HR on due dates and what has to be done by when.

All of that said, I am fine wading through the morass of bureaucratic argle-bargle, but there is one aspect that gives me pause.

Just like college exams, it turns out that our performance review ratings must adhere to a bell curve. There must be some small quantity of poor performers, some small batch of extraordinary performers, and a fat-in-the-middle quantity of medium performers.

So if you have a team of five and four knocked it out of the park this year…good luck with that. One can get a great review and the rest will get a middlin’ review.

That’s not fair. That’s not an actual evaluation of performance.

Yes, I know that my company isn’t the only place that does this, but it drives me absolutely bonkers.

And! It gets worse. All of my peers and I had a big pow-wow with our department head. We went through every employee’s performance and gave ratings, defended our ratings, argued our ratings and finally after many hours, we all arrived at our department wide bell curve.

Fine. I was told to go forth and write my reviews. So I did, with supporting evidence for the ratings I had agreed upon for my team.

But wait! There’s more!

Once reviews were written, my boss then took our ratings to her boss (a C-level) and they did this rating argument across the entire division level. And scores were again forced into a bell curve which means some ratings changed.

Based on this second meeting I was told to modify some of the reviews based on new ratings. So I did.

And now comes news that the boss’ boss has to take our ratings to her boss, the head of the whole ding-dang institution. Once again everything will get shoved into a bell curve and ratings may change again.

Oh. Hell. No.

Now I’m worked up. Now I’m on fire. Now I am officially Cheesed Off.

You’re making me revise performance reviews three times and you are comparing my team to all the other departments in the company who do totally different work? And not it’s not just that four of my five people don’t get their deserved awesome reviews, but all of our high performers across the department my succumb to bell curve’itis.

Did I mention that rating = how much salary increase is handed out?

Gah!!

And we wonder how we can better incentivize our employees. Har.

I really hate bell curves. They may have been my friend in college but they give me zero love now.

Who is a Good Dog? YOU are a Good Dog! Yes you Are!

It’s amazing how little it takes to motivate me.

Here’s my story:

About a month ago I was sitting in staff meeting with all of my peers and my very high performing manager. She is a take no prisoners, get to it and get out kind of leader. She has been an executive for a long time and knows her business inside and out.

In the course of the meeting, there was a review of open projects that took me by surprise. It was on the agenda, but I misunderstood what was listed and as a consequence, wasn’t prepared. When a tracking spreadsheet opened up on the overhead screen, I was shocked to see my project listed first, and doubly shocked to see that the team project manager had listed my project with a red status.

To put it in the terms a bluesman would understand, I was not on the good foot.

Execu-Boss of course took one look at the screen, her eyes snapped to the red status and she whipped on me like a guard dog, then asked me what was going on with my project.

Ill prepared, I wavered into a not very good answer. Now smelling blood, she went in for my jugular. And connected.

Not to cross metaphors (but I’m gonna) on that day I was fitted with a brand new pooping device. Oh yes, I was taken down like a gazelle on the Kalahari.

This, understandably, upset me greatly.

Execu-Boss then wrapped up her slaying by saying, “Clearly you are not ready to discuss this. You’re on the agenda for next week to come back with some answers.”

Through teary eyes I wrote a note in my notebook and I felt really poorly for many days after.

But, I rallied. I stepped back, cleared my head, and over the course of the next week I put together a short PowerPoint slide deck showing a nice road map with milestones achieved, where we had gone off track and the very good reasons why, next steps and recommendations. Then I got feedback from a few peers and made changes.

I had only a short week to prepare, but I was ready. As luck would have it, the next meeting was cancelled.

The following meeting was taken up by a guest speaker so I was pushed out again.

At the meeting the following week, I was nervous as hell and really not ready to give the presentation. I had my slides ready to go but it just didn’t feel right. Luckily, after missing two weeks of meetings, our agenda was full and as we got to the end of our allotted time, I graciously agreed to push out my presentation again.

Then it was Fourth of July last week and we had no meeting.

I mean really, a four week stay of execution? Not bad.

Today I was on the agenda front and center, but there were some other pressing matters. For a while there it looked like I would get pushed again. No, I was ready today. Damnit, it was time.

And so, it came my turn. I was handed the video cord for the overhead projector, and I plugged it into my laptop and my slides came up.

All in the room sat back and awaited my words, remembering the brutalizing I had received just a month before.

I said my words exactly how I’d practiced. I made clear at the beginning what I wanted from this presentation, I made my points, I asked for the support of the team, I answered questions and I wrapped it all up in less than ten minutes.

When I said “and that’s it” at the last slide, Execu-Boss looked me square in the eye and said, “Nicely done.” I swear to goodness fireworks went off in my head. Elation filled my veins. Jubilation washed over me.

I felt like doing a mic drop and walking out of the room. Karen has left the building. Thankyouverymuch.

That’s all it takes to motivate me. Those two words will keep me going for WEEKS!

You Will Be Assimilated

Over the past year I have gone from working at a huge highly institutional company that had no time or inclination to give a rip about each individual employee to a very small company that really cares a lot about each and every person. Everyone keeps an eye on each other which is both beautiful and positive and also has some downsides.

As such, this place is very big on having these company portraits taken of everyone. These are to be used on our website and as our icon on our email and generally used as the official image of record for the employee.

Since I had missed the quite recent window for portraits taken by our official photographer, I offered up this photo for use:





I think it’s a nice photo. It was taken by a professional photographer and it’s one I’m not ashamed to show.

Many people complimented the photo, they really liked it. There was just one problem…..

The background. It’s green. The “official” photos have an institutional blue background, so my photo stuck out. Heck, I was fine with that. I don’t mind sticking out like the proverbial sore thumb, but this caused much, much consternation among the compliance type people.

So phone calls were made, calendars were checked and the official photographer was called in on a Friday morning to correct this issue.

Observations: Well, first of all, my hair was HUUUGE that day. I usually wash my mane at night and let it air dry naturally which makes it soft and gives me nice easy waves. I was utterly lazy the night before the photo shoot and instead showered and washed the locks in the morning, which means blow dry city. Add a little humidity that day and *booosh* I had one big hair entity all unto itself.

Next, I look like a school principal. Ugh. The angle, unflattering. The backdrop, bleah. My crazy, crazy eyes. All of it.

Finally, the official photographer guy really Photoshopped this up. While I appreciate the kindness he did to the zit on my lip, he also boosted the warmth a little too much and now I look a little flushed and my hair is not really that red in real life.

So. Weird.

But the folks who hang the photos on the wall and post them to the corporate webpage are very happy. My photo blends in with everyone else. Nothing out of place. Everybody looks the same. No sore thumbs.

In other words, I’ve been assimilated.

Not sure how I feel about that.

Edit: This afternoon, several hours after I wrote this, I ran into the guy who had his photos taken at the same time as I did. He brought it up. “Hey, do you like your photo?” he asked. “Not really” I replied. “Yeah,” he said, “I don’t either. I look weird. Do you think we can have them retaken?” — I love this idea. Stay tuned!




Woke Up This Morning…

…and put on my cranky pants. The extra heavy-duty pants of crank.

Whoooo doggies am I cranky. And what’s worse, I know I’m cranky and can’t seem to step out of it.

I just blasted a coworker who sent a really inane request over to my team. To be fair, it is a REALLY inane request and something needed to be said. However, saying “this request needs additional definition and will be challenging to deliver in the time frame requested” is different from turning on both fire hoses to full blast.

Yeah. I did that. The full blast thing.

I apologized. Yes, I did. I said “I don’t believe this is an appropriate request but I was wrong to blast you for that.”

Being humble makes me feel bad about myself and my actions. It was the right thing to do, but also makes me a bit more cranky. Over the course of my now twenty year career I have been blasted right and left, and usually without remorse.

Leadership up to the CEOs of large companies have had some harsh words that landed on me. This includes one senior level executive who said to me and a peer as we presented a project we had worked on that needed approval: “You two are f—ed, your analysis is f—ed, now get the f— out of my office!”

Not one of my best days at work.

One might say, well, if you have been blasted by successful leaders who did so without remorse, then why do you feel bad about it?

Because I hated being blasted. I hated being treated like something lower than a piece of crud. I thought it was wrong every time it was done to me. It was inappropriate, and it was demoralizing, so why would I perpetuate this behavior?

Some might say that apologizing is a sign of weakness. Maybe. Or maybe it’s a sign of strength to not act like a temper tantrum throwing toddler, or at least owning it and apologizing when one does. Who knows?

But, some might say, some of the great leaders of our modern times including Steve Jobs and Larry Ellison (among many others) are known for their profound temper tantrums. Sure. You don’t hear the stories of the great leaders who acted with grace. That doesn’t sell newspapers.

At this point I should admit that I don’t know the right answer. I only have to live with myself today, tomorrow, years ahead. I have to lie down at night and decide if the way I treated people was the way I wanted to be treated. I have to own who I am and how I act.

I can’t reconcile venting my cranky pants on someone and not owning that and apologizing. There is a difference in being firm and a bit demanding and being a jerk.

May I always work hard so I know where that line lands.
